Work from home versus work from office
Work from home or work from office GD topic: what Indian IT firms demand, what the Trip.com trial and an Indian IT study found, points for each side, and how to open.
This topic asks whether employees do better work from home or from the office. Work from home (WFH) means doing your job from your own house with a laptop and an internet link. Work from office (WFO) means going to the employer's premises every working day. Hybrid is the middle path, where you spend some days in each place.
It is in the news because Indian companies are pulling staff back. Infosys has required at least 10 office days a month since 10 March 2025, and in March 2026 it asked senior staff to come in four days a week. At the same time, a large Stanford trial published in Nature in June 2024 found that a hybrid week did not hurt performance.
Background
During the pandemic of 2020, most Indian IT staff moved home overnight. Since then the debate has not settled. Firms say offices build teamwork and culture. Employees say they save hours on the road and can still deliver.
Companies are using more than requests to bring people back. Fortune reported in April 2024 that TCS ties variable pay to attendance. Staff who are in the office fewer than three days a week get no bonus, and only those above 85% attendance get the full amount. Wipro asked for three office days a week from November 2023.
The law does not give a right to work from home. In July 2022 the Department of Commerce allowed up to 50% of the employees of an SEZ unit to work from outside it, under Rule 43A. The labour codes in force since 21 November 2025 recognise WFH in the draft model standing orders, but only as an arrangement that employer and employee agree on.
The commute is the cost that WFH removes. MoveInSync's 2025 report says that employees of global capability centres in Bengaluru travel about 15 km, which takes about 50 minutes one way. The widget below lets you choose which days you go in and see how many hours a year that adds up to.
Points in favour
These points support working from home.
- Commuting time comes back. At 50 minutes each way, five office days a week mean about 380 hours a year on the road, using 46 working weeks. Working from home on some days gives that time back for sleep, family or study.
- Productivity can hold up. In the Trip.com trial, 1,612 employees were randomly put on a three-day or five-day office week. Bloom and his team found no difference in performance reviews or promotions between the two groups.
- People stay longer. The same trial found that quit rates were 33% lower for the hybrid group. That matters for a company, because replacing an employee costs time and money.
- It widens who can work. The Trip.com gains were biggest for women and for employees with long commutes. A person who cannot move to an expensive city, or cannot travel two hours a day, can still hold a good job.
- Remote work is already accepted in rules. The Department of Commerce lets SEZ units send up to half their staff home under Rule 43A, so remote work is an approved way of running an IT business.
Points against
These points support working from the office.
- Coordination is easier in person. Gibbs, Mengel and Siemroth studied over 10,000 professionals at an Indian IT company during the 2020 lockdowns. They found that time in meetings and coordination went up while uninterrupted work time went down.
- Productivity fell in that study. The same paper estimates a fall of 8% to 19%, even though hours worked rose by about 30%. So long hours at home did not mean more output.
- Work and rest blur at home. In that study, 18% of the extra hours came after normal business hours. A fixed office day gives a clear end to the work day.
- Juniors learn by watching. A fresher picks up how to talk to a client or handle a mistake by sitting near a senior. Business Today says Infosys wants to strengthen workplace culture and collaboration, and that is the usual reason firms give for calling people back.
- Not every job can be done remotely. Banking branches, plant operations, sales and lab work need people on the spot. A policy that suits a software team may not suit the whole company.
Opening the discussion
You can open by defining the term. "Before we choose a side, let us agree that there are three models: fully at home, fully in office, and hybrid, because most evidence is about the third one." This works when the group is about to argue in circles, because it shows the topic has more than two answers.
You can open with a fact. "In a trial of 1,612 employees at Trip.com, a three-day office week cut quit rates by a third and did not change performance reviews." This works when you want to sound prepared, since it is a recent and well known experiment.
You can open with a question to the group. "If a company can see that your output is the same, should it still ask you to spend 100 minutes a day travelling?" This works when you want to start a debate and then guide it.
Concluding the discussion
A good conclusion names the best evidence on each side and ends on a position with a condition. Most panels accept "hybrid, designed by the task", as long as you say what the design depends on.
"We heard that hybrid work kept performance steady and cut resignations, and also that fully remote work in one Indian IT study lowered productivity and blurred working hours. So I would say hybrid is the sensible default: fixed days in office for teamwork and mentoring, home days for focused work, and the rule set by the type of job."
Facts worth quoting
| Fact | Figure | Source and year |
|---|---|---|
| Trip.com trial sample | 1,612 employees, 6 months | Bloom et al., Nature, 2024 |
| Fall in quit rate for hybrid staff | 33% | Bloom et al., Nature, 2024 |
| Effect of hybrid on performance and promotions | No difference | Bloom et al., Nature, 2024 |
| Productivity change in an Indian IT firm during WFH | Down 8% to 19%, hours up about 30% | Gibbs, Mengel and Siemroth, 2023 |
| Infosys office rule | At least 10 days a month | Business Today, March 2025 |
| Share of SEZ staff allowed to work from home | Up to 50% | Rule 43A, Department of Commerce, 2022 |
| Bengaluru GCC commute | About 15 km, about 50 minutes one way | MoveInSync, Q1 2025 |
Mistakes to avoid
- Treating the Trip.com result as proof for full WFH. The trial tested a three-day office week, not five days at home. Say hybrid when you quote it.
- Calling one side lazy or old-fashioned. A panel wants reasons, not labels. Talk about tasks, commute and mentoring instead.
- Using pandemic numbers as if they describe today. The Indian IT study covers 2020, when lockdowns forced everyone home. Say the year, so the panel sees you know the difference.
- Forgetting people who cannot work from home. A plant supervisor, a bank teller and a nurse have no choice. Mention them once, and your answer will sound complete.
